New Sales Manager

Coaching for first-time sales managers in B2B tech. Move from super rep to coach, run 1:1s that develop people, and lead tough conversations with confidence.

Moving from top performer to manager is the most disorienting shift in a sales career. The instinct that made you successful, stepping in and getting the deal done, is the one most likely to hold your team back. Success now depends on helping others perform, and that means giving up being the hero.

Sound familiar?

  • You join a call to support a rep and end up running it.

  • Your 1:1s are really pipeline reviews.

  • There’s a performance conversation you’ve been putting off for weeks.

  • You spend your week reacting, and strategy is something you’ll get to “next quarter”.

  • You’re working harder than you ever did as a rep, and the team still depends on you.

The five traps most new managers fall into

These five come up repeatedly in new manager coaching:

  1. Acting like a super rep. Taking over deals creates dependency, stalls rep growth and exhausts you. The shift is from doing to coaching: join calls to observe and give feedback, not to close.

  2. Managing metrics, not people. Numbers are outputs. Coach the inputs: activity quality, skills and mindset. When reps feel seen and supported, the numbers usually follow.

  3. Avoiding tough conversations. Underperformance left unaddressed spreads, and your best people notice. A simple structure helps: Situation → Impact → Expectation, delivered early, directly and with care.

  4. Neglecting coaching. Reviewing a pipeline isn’t coaching. Block the time, focus on two or three high-impact skills, and use real calls.

  5. Failing to think strategically. Protect 10-20% of your week to ask what’s broken, where you’re losing deals, and what would make every rep 10% better.

What we work on

  • Moving from telling and rescuing to coaching, rep by rep

  • Redesigning your 1:1s so they develop people

  • Your first accountability conversations, and holding reps to their commitments

  • Forecasting with confidence and managing up to your own leader

  • Leading a team with mixed tenure, including reps who were your peers

Prefer a structured path?

The New Sales Manager Course covers these foundations in six one-to-one modules, including forecasting, pacing and managing upward. Participants who complete it receive a certificate.

How coaching works

  1. Discovery. A conversation about where you are, what’s getting in the way, and whether we’re the right fit.

  2. A focused arc. Usually four to six sessions, designed around your real situations: the team, the conversation, the decision in front of you.

  3. Light pre-work. Short, specific preparation so session time goes on coaching, not catching up.

  4. One committed action. Every session ends with one thing you’ll do before the next, so progress shows up in how you lead.

Coaching is confidential and is led by Dan Bognar, a former senior sales executive at HubSpot, DocuSign and Salesforce who has led teams at every level described here.
